US workers may need to change occupations over the next decade, the largest sustained workforce shift in the country's history.

(McKinsey Global Institute, 2026)

The largest workforce shift in US history is a leadership decision

McKinsey's research finds that whether automation becomes job cuts or new capacity depends largely on decisions leaders make.

Those decisions are being made now, with AI largely unregulated and the public supports that would cushion workers stretched thin. The cost falls hardest on lower-wage workers, women, and communities already carrying the most.

For the first time, social impact doesn't live in a side budget. It lives in the core operating decisions: who gets cut, retrained, or redeployed, and how the gains are shared.

Who this is for

You have the seat. Now you have the decision.

Maybe it's the AI rollout you're being asked to call progress. The headcount plan already in the deck. The words you'll have to find for a decision you don't believe in.

You're not wrong to feel the weight of it. These decisions will shape people's lives long after they leave your building.

You have decision power over how AI changes your workforce.

You care about the people on the other end of those decisions, and you want to act on that without losing your seat.

You can feel the pull to default to cuts, and you're the one in the room pushing back, often alone.

How the work goes

Three parts, in this order.

  1. Get grounded. Hard decisions made from survival mode, or from shareholder primacy alone, default to the easiest option. We build the steadiness to make calls from clarity and hold your values when the room pushes back.

  2. See the system clearly. We map who your AI decisions reach, inside and outside of work: employees, their families, communities, and customers. Then we look at the incentives pushing on every choice, including what an unregulated AI economy means for wealth concentration and the communities already hit hardest.

  3. Decide and act. A confidential thought partner for the decisions themselves: where you have real discretion, who your allies are, where your line is, and how to make the case to peers, your CEO, or your board. Then where your influence reaches beyond the company: industry groups, policy positions, public commitments, and the civic roles you hold.

You can't make good decisions about people from survival mode, and you can't change a system you can't see. That's why the order matters.

About me

I'm Rebecca Grey. I spent two decades inside Fortune 500 and Fortune 1000 companies, including in executive leadership, building first-ever social impact, DEI, and sustainability strategies and advising the C-suite on high-stakes decisions. I'm a certified coach trained in person-centered theory, reflective inquiry, and positive psychology, and a former journalist.

I know what it costs to push back. That's why I do this work: so the leaders who want to choose differently don't have to do it alone.
